Title:Oblikovanje pozitivne organizacijske identitete pri umestitvi socialnega kapitala v učečo se organizacijo

Abstract:Doba ekonomije znanja prinaša s seboj ogromno izzivov za organizacije. Težke razmere na globalnem trgu veljajo za večino organizacij. Rutinskega poslovanja skoraj nikjer ne zasledimo več. Organizacije so usmerjene k spremembam ter inovacijam v poslovanju. Management v organizacijah mora odigrati ključno vlogo pri vzpostavitvi primernega okolja za učenje. Znanje je postalo osnovni gradnik konkurenčnosti v teh nastalih razmerah. Ustvarjanje novega znanja pomeni dolgoročno za organizacije edino pot za uspešno poslovanje. Prav gotovo tudi informacijske tehnologije postavljajo osnovna merila ter predstavljajo dejavnik razvoja v prihodnosti. Mnogi managerji se ne zavedajo pomena organizacijske kulture. Le prave voditeljske sposobnosti managerjev pripomorejo k oblikovanju pozitivne organizacijske identitete. Zato so pravi odgovor na izzive organizacij v prihodnosti učeče se organizacije. Pri oblikovanju pozitivne organizacijske identitete temeljno vlogo igra tudi socialni kapital v organizaciji. Relacije med ljudmi, odnosi ter povezave med zaposlenimi oblikujejo organizacijsko identiteto v vsaki organizaciji. Vse te družbene povezave posameznikom omogočajo, da se razvijajo, sodelujejo ter dosegajo osebne ter organizacijske cilje. Oblikujejo se omrežja in pogosto rečemo, da je socialni kapital premoženje v omrežjih. Socialni kapital omogoča tudi prenos in izmenjavo znanja, kar ustvarja pogoje za nastanek učeče se organizacije. Za oblikovanje pozitivne organizacijske identitete lahko rečemo, da je dinamični proces, ker je časovno dolgotrajen. To tudi pomeni, da zahteva ogromno napora managementa in se ujema tako z delnim modelom udejanjanja učeče se organizacije kot tudi z delnim modelom socialnega kapitala. V doktorski disertaciji smo oblikovali edinstven raziskovalni model mpersic.one, ki je sestavljen iz treh konstruktov, in sicer iz udejanjanja delnega modela učeče se organizacije, iz umestitve delnega modela socialnega kapitala ter iz oblikovanja pozitivne organizacijske identitete. Zanimalo nas je, ali so delni modeli med seboj povezani in kakšen vpliv imajo eden na drugega. V ta namen smo preverili raziskovalni model pri aplikaciji v slovensko podjetniško prakso ter ga preizkusili na testnem primeru podjetja Pivovarna Laško, d.d. Opravili smo kvantitativno raziskavo v slovenskem gospodarstvu ter tudi kvantitativno raziskavo v omenjenem testnem podjetju. Poleg tega smo v Pivovarni Laško, d.d., opravili kvalitativno raziskavo študije primera. Zaključne ugotovitve empiričnega dela smo ocenili kot pričakovane. V disertaciji smo uresničili vse postavljene cilje, namen ter potrdili vse tri postavljene hipoteze. Ugotovili smo, da je raziskovalni model mpersic.one uporaben v različnih organizacijah ter da je vsebinsko korektno zasnovan. Vse tri izvedene raziskave so bile podprte z različnimi raziskovalnimi metodami. Rezultati so odsevali realno stanje slovenske podjetniške prakse in so bili precej podobni rezultatom testnega podjetja. Seveda so bila v testnem primeru določena specifična odstopanja, ki smo jih odkrili in jih s kvalitativno študijo primera izluščili. Doktorska disertacija je pokazala na ključne točke razvoja poslovanja v prihodnosti. Dodana vrednost se skriva v raziskovalnem modelu mpersic.one, saj smo pokazali, da je uporaben na katerikoli organizaciji. Osnovno sporočilo, ki izhaja tako iz teoretičnih izhodišč kot tudi iz empiričnega dela, je, da umestitev socialnega kapitala v učečo se organizacijo pomembno vpliva na oblikovanje pozitivne organizacijske identitete, ki predstavlja pomembno vsebinsko izhodišče v sodobni teoriji organizacije.

Title:Designing positive organisational identity by the integration of social capital into learning organisation
Abstract:In the age of knowledge-based economy, organisations are faced with numerous challenges, and most of them must cope with a difficult situation in the global market. Routine business has become a thing of the past. Organisations focus on introducing changes and innovation into their business. Management must play a pivotal role in creating a suitable learning environment within the organisation. Knowledge has become the primary building block of competitiveness under the current circumstances, and knowledge generation is now the only road to long-term business success. Information technologies, too, lay down the basic criteria and constitute a factor for future development. Many managers fail to realise the significance of organisational culture. Only those exhibiting leadership qualities can contribute to a positive organisational identity. Therefore, the answer to the challenges of the future lies in learning organisations. Social capital has a fundamental role in establishing positive organisational identity. Working relationships and interpersonal ties is what forges the organisational identity of any organisation. All these social ties allow individuals to develop, cooperate and attain their personal as well as the organisational goals. Networks are formed, and social capital is often referred to as the resources embedded in social networks. Furthermore, social capital facilitates knowledge transfer and exchange, thus providing a healthy environment for learning organisation development. The construction of positive organisational identity is a dynamic and lengthy process, which demands a great amount of effort from the management and is consistent with the partial models of learning organisation development and social capital. A unique research model mpersic.one was developed for the purpose of this doctoral thesis. It consists of three constructs, namely the implementation of the partial learning organisation model, the application of the partial social capital model and the development of positive organisational identity. We aimed to establish whether the models were interconnected and how they affected one another. Therefore, we applied the research model to Slovenian business practice and tested it within the Pivovarna Laško, d.d. company. Quantitative research of both the Slovenian economy and the above mentioned test company was carried out, coupled with a qualitative case study of Pivovarna Laško, d.d. The conclusions drawn from the empirical part were deemed expected. The thesis has accomplished the set objectives and purpose, and confirmed all three proposed hypotheses. The research model mpersic.one proved to be well-designed and applicable to a variety of organisations. All three pieces of research were completed by employing various research methods. The results reflected the actual state of Slovenian business practice and closely resembled the test company results. Naturally, the test case showed some specific deviations, which were detected and identified in the qualitative case study. This dissertation has indicated the key points of future business development. Its added value is in the mpersic.one research model, which proved applicable to any organisation. Both the theoretical background and empirical results reveal that the integration of social capital into a learning organisation significantly contributes to the development of positive organisational identity, which constitutes an important premise of modern organisational theory.
