Title:Lojalnost zaposlenih je dosegljiva s podporo vodstva pri doseganju osebnih ciljev

Abstract:Kakovostna slovenska delovna sila išče zaposlitev na tujih trgih, zato nas je v magistrskem delu zanimalo, kako funkcionirajo naši kadri v Avstriji, kakšni so njihovi občutki, izkušnje, stališča in odnos tujega delodajalca. Z raziskavo, v kateri je sodelovalo 200 Slovencev, zaposlenih v Avstriji, smo pridobili zanimiv in podroben vpogled v obstoječa čezmejna delovna razmerja. Anketni vprašalnik zajema vprašanja o spolu, starosti, doseženi delovni dobi v Sloveniji in tujini, lojalnosti slovenskemu in avstrijskemu delodajalcu ter o izobraževanju, prostem času, delovniku, upoštevanju poklicnih kvalifikacij in individualnih talentov, zavedanju pomembnosti lastne vloge v podjetju, sodelovanju pri odločanju, podpori vodstva pri doseganju osebnih ciljev in dejstvu, ali anketiranci ta korak obžalujejo. V teoretičnem delu smo predstavili pomembno vlogo managerja pri kakovostnem upravljanju človeških virov, se dotaknili tudi davčne obravnave prihodkov iz tujine. Rezultate ankete smo statistično analizirali, grafično in frekvenčno porazdelili pod vsako vprašanje ter komentirali še lastne devetletne izkušnje z avstrijskim delovnim trgom. Ordinalna regresija je prikazala tri dejavnike, zaradi katerih Slovenci najverjetneje ostajajo v Avstriji: manj naporen delovnik, večja možnost menjave delodajalca ter spoštovanje in vključevanje individualnih talentov. Zadnjega je tudi Spearmanov koeficient korelacije izračunal za najmočnejšo signifikantno povezavo z delovno dobo v Avstriji. Končno smo z neparametričnimi statističnimi analizami testirali še zastavljene hipoteze in jih s 95-odstotno stopnjo prepričanosti potrdili ali ovrgli. Obsegajo naslednja dejstva: ali bi anketiranci ostali lojalni slovenskemu delodajalcu, če bi bili videni, spoštovani in pohvaljeni za svoj trud, ali v tujini sodelujejo pri sprejemanju odločitev in se zavedajo pomembnosti svoje vloge v podjetju, ali tuji delodajalec poskrbi za usposabljanje zaposlenih, jih podpira pri doseganju osebnih ciljev zunaj podjetja in vključuje njihove individualne talente, ter ali se anketiranci počutijo v tujini spoštovane. Vse analize so podale jasne rezultate in potrdile dejstvo: slovenski kadri po letih izkušenj na avstrijskem delovnem trgu ostajajo lojalni delodajalcu v tujini.

Title:Management support of personal life goals provides employee loyalty
Abstract:A quality slovenian workforce is looking for employment in foreign working markets, we were interested in: how our staff is functioning in Austria, their feelings, experiences, point of view and relationship with a foreign employer. Our research took in the answers of 200 slovenian people working in Austria, we have gained an interesting and detailed insight into existing cross-border employment relationships. Our research questionnaire contains: sex, age, reached years of eployment in Slovenia and Austria, loyalty to slovenian and austrian employer, also: education, free time, working time, recognition of professional qualifications and individual talents, awareness of the importance of own role in the company, participation in decision making, management support in achieving personal goals and if the respondents regret this step. In the theoretical part we presented the important role of manager in managing human resources and we talked about slovenian tax treatment of the abroad income. We statistically analyzed the results of our research, each question was visualized in a graph and frequency distribution, we commented also our own experiences and facts of 9 years working in Austria. Ordinal regression exposed three facts which influence slovenians to stay loyal to austrian employer: less stressful working schedule, greater opportunity to change employer and respect with inclusion of individual talents – this one has also the most powerful and significant correlation (Spearmans Correlation Coefficient) with employment of slovenians in Austria. We used a nonparametric statistical test (Test of proportions) with 95% level of confidence, to test our five hypothesis: would slovenian staff remain loyal to slovenian employer, if they were seen, respected and praised for their efforts; do they abroad participate in the decision making process and are they aware of the importance of their own role in the company; does foreign employer organize educational training, supports the achievement of personal goals and includes individual talents; does slovenian staff feels respected in Austria. Conclusion: Slovenian staff remains after years of working experiences abroad, loyal to austrian employer.
