Title:RAZVOJ MODELA ETIČNEGA MANAGEMENTA SODOBNIH ORGANIZACIJ

Abstract:Disertacija je usmerjena v razvoj modela etičnega managementa sodobnih organizacij, ki temelji na sintezi ključnih teoretičnih in empiričnih raziskav. V primerjavi z dosedanjo obravnavo poslovne etike, teoretično in empirično, raziskava temelji na celovitejšem pristopu, ki pomembno prispeva k razumevanju celovitega koncepta etičnega managementa. Proučevanje etičnega managementa se večinoma osredotoča na izbrane segmente etičnega ravnanja managementa, kar je velikokrat težko aplicirati na delovanje in vedenje pomembnih udeležencev organizacije in celotne organizacije. V tem kontekstu so dosedanja preučevanja večinoma parcialna, kar je z nalogo preseženo in s tem zagotovljena večja stopnja celovitosti obravnave, ki bo lahko vplivala na izboljšanje vodenja in uspešnost organizacije. Naloga posamezne dimenzije etičnosti managementa povezuje v dialektično celoto, ki s svojimi sinergijskimi učinki lahko podpira in zagotavlja ustrezno delovanje managementa. Dosedanje raziskave merjenja učinkov ravni etičnosti managementa se ne poglabljajo v iskanje povezav med razlogi zanjo in med njenimi vplivi na na vodenje in rezultate podjetja, ampak izhajajo iz obstoječe ravni etičnosti managementa ter zanjo ugotavljajo določene učinke. Raziskava v okviru doktorskega dela je omogočila spoznanje povezanosti med dejavniki etičnega managementa, preučevanimi področji etike managementa in etiko managementa organizacij. Za izvedbo raziskave smo oblikovali model za multidimenzionalno razumevanje povezav med izbranimi pomembnimi skupinami značilnosti etičnosti managementa. Model tako vključuje organizacijske dejavnike etičnega managementa – tj. osebne in splošne organizacijske dejavnike, izbrana področja obravnave etike managementa – tj. dejavnike, ki znižujejo raven etike managementa v organizaciji, upoštevanje normativne etike v organizaciji in aktivnosti za izboljšanje etike v organizaciji ter etiko managementa organizacije. Na osnovi postavljenih hipotez raziskava preučuje njihovo medsebojno povezanost in vpliv spremenljivk na izbrane indikatorje. Hkrati bodo izsledki empirične raziskave omogočili dopolnitve in nadgradnjo dosedanjih raziskav etičnosti managementa, ki so bile ciljno usmerjene v obravnavo delnih obravnav modela etičnega managementa. Naslednji pomembni vidik raziskave predstavlja preučitev vpliva etičnega managementa na notranje okolje organizacije – tj. zaposlene in zunanje okolje organizacije - tj. okolja organizacije. Celovita – dialektično sistemska – obravnava sinergijskih in delnih učinkov etičnega managementa je relativno slabo raziskano področje, ki temelji predvsem na delnih raziskavah in študijah primerov. Zato je z raziskavo povezanosti med etičnostjo managementa in deajvniki, ki vplivajo nanj ter uspešnostjo organizacije mogoče oblikovati pomembna spoznanja o njihovih vzročno-posledičnih povezavah ter oblikovati možne rešitve za izboljšanje delovanja in vedenja organizacij. Naloga v obravnavo vpliva etičnega managementa na delovanje in vedenje organizacij vključuje celoviti splet kvantitativnih in kvalitativnih meril. Na osnovi empirične raziskave in analize je raziskava podala možnosti uporabe etičnega managementa kot orodja za povečanje ustreznosti delovanja in uspešnosti ciljne skupine preučevanih organizacij. Hkrati pa raziskava prispeva novo znanje k razumevanju teoretičnih konceptov etičnega managementa, z empiričnim raziskovanjem pa je novo vedenje izboljšalo razumevanje tega fenomena. Z družbenega vidika je raziskava podala vpogled v povezave med razvitostjo okolja in razvitostjo etičnega managementa, med posameznimi organizacijskimi dejavniki ter etičnim managementom, med etičnim managementom in ustreznostjo delovanja in med etičnim managementom ter uspešnostjo organizacij. To bo nudilo podporo najodgovornejšim udeležencem organizacije – tj. oblikovalcem politike in vrhovnim vodjem z vidika vzpostavljanja takšnih pogojev delovanja in vedenja organizacij, da bodo bolj uspešna in inovativna. Title:The development of ethical management model of modern organizations
Abstract:This dissertation is directed towards a development of ethical management of modern organisations model, which is based on a synthesis of key theoretical end empirical research. Compared to the so far existing treatment of business ethics, theoretically and empirically, the research is based on a comprehensive approach, which significantly contributes to the understanding of the complete concept of ethical management. The study of ethical management is mostly focused on selected segments of ethical conduct of management, which is often difficult to apply to activity (and conduct) of all (important) participants of the organisation and the organisation as a whole. In this context previous studies are (mostly) partial, whereas this paper surpasses this and ensures a greater level of comprehensiveness, which can affect improvements in leadership and successfulness of an organisation. The paper links individual dimensions of ethical management into a dialectic entirety, which uses its synergy effects to support and ensure appropriate functioning of management. So far existing research and measurements of effects of (a high) level of ethics in management do not engage into searching connections between the reasons for the ethics and its effects (on management and business results), but they originate in the existing level of management ethics and its certain effects are established. This research enabled the recognition of connection between factors of ethical management, studied fields of management ethics and ethics of organisation management.. Thus a new model for a multidimensional understanding of connections between the important groups of characteristics of ethical management has been formed. The model includes organisational factors of ethical management – ie personal and general organisational factors, selected areas of management ethics treatment – ie factors that reduce the level of management ethics within an organisation, taking into account normative ethics within an organisation as well as activities towards improvement of ethics within an organisation and management ethics of an organisation.. Based on the set hypotheses the research studies their mutual connection and the influence of variables to the selected indicators. At the same time the results of the empirical research will enable the completion and an upgrade of so far existing research on ethics of management, which has been targeted towards partial treatment of the ethics management model. The next important aspect of this research represents the investigation of the influence of ethical management on the internal environment (employees) and the external environment (an assessment of the organisation’s environment) of the organisation. A comprehensive – dialectically systematic – treatment of (synergy and partial) effects of ethical management is a relatively poorly researched area, based mainly on partial research and case studies. By researching the connection between management ethics alongside factors that influence it and success of an organisation it is possible to form important findings on their cause-and-effect connections, thus creating possible solutions for improvement of functioning (and conduct) of organisations. The paper includes a comprehensive fusion of quantitative and qualitative criteria into the treatment of the influence of ethical management on leadership and successfulness of organisations. Based on an empirical research and analysis the research presents possibilities of use of ethical management as a tool for an increase of appropriateness of leadership and successfulness of the studied target group of organisations. At the same time the research brings new knowledge for understanding theoretical concepts of ethical management, and the empirical research has improved the understanding of this phenomenon.
